Abstrak

Penelitian ini bertujuan untuk mengungkap strategi yang efektif dalam meningkatkan motivasi dan kepuasan kerja guru sekolah dasar di wilayah pedesaan, dengan studi kasus yang berfokus pada SD Negeri 2 Kopen, Kecamatan Jatipurno. Pendekatan penelitian yang digunakan adalah kualitatif dengan desain fenomenologis. Data diperoleh melalui wawancara mendalam, observasi terhadap proses pembelajaran, serta telaah dokumentasi yang melibatkan delapan guru dengan latar belakang dan pengalaman kerja yang beragam.

Hasil penelitian menunjukkan bahwa tingkat motivasi dan kepuasan kerja para guru berada pada kategori tinggi, meskipun sekolah masih menghadapi keterbatasan sarana dan dukungan fasilitas. Faktor intrinsik terbukti menjadi aspek paling dominan dalam membentuk motivasi dan kepuasan kerja, khususnya makna profesi, tanggung jawab moral terhadap peserta didik, dan nilai-nilai spiritual yang melandasi semangat pengabdian. Selain itu, dukungan kepala sekolah dan hubungan sosial yang harmonis antar rekan sejawat turut menciptakan suasana kerja yang positif dan memperkuat rasa memiliki terhadap lembaga pendidikan. Sementara itu, faktor ekstrinsik seperti gaji dan fasilitas fisik tidak secara signifikan menurunkan semangat kerja guru.

Temuan ini selaras dengan teori-teori motivasi klasik dan kontemporer, yakni Teori Dua Faktor Herzberg, Self-Determination Theory (Deci & Ryan), dan Teori Hierarki Kebutuhan Maslow, yang menekankan bahwa motivasi dan kepuasan kerja tumbuh dari pemenuhan kebutuhan psikologis dasar seperti otonomi, kompetensi, dan keterhubungan serta pencapaian makna dan aktualisasi diri dalam profesi. Berdasarkan hasil tersebut, penelitian ini merekomendasikan perlunya kepemimpinan yang suportif, budaya kerja kolaboratif, serta pengembangan profesional berkelanjutan sebagai strategi utama untuk menjaga dan memperkuat motivasi serta kepuasan kerja guru di sekolah dasar pedesaan.
